Shinigami training

Why dont the shinigami train their sword skills and swordsmanship more before progressing to the zanpakuto release and bankai and so forth? it just seems like a lot of waster potential if they’d just mastered the basics of sword fighting before all the advanced stuff no? hoping im not the only one who thought this but no one seems to mention it
